Software engineering hiring in Thailand and SEA

Desk observations, H2 2026

The clearest change the desk has seen in the last six months is that clients now expect software engineers to work with AI tools, and to have done so on real work. The brief that used to ask for a language and a framework now asks for evidence that the candidate can do more with less because of the tooling they use. This is not a niche request from AI companies. It is arriving in ordinary product and platform briefs.

Thailand's own job postings show the same shift at scale. The Thailand Development Research Institute (TDRI) analysed online job advertisements gathered from more than 23 Thai job websites, and of the 15,097 software engineer postings placed between April and December 2025, 3,345, or 22.2 per cent, asked for AI skills, against 5.1 per cent for graphic designers, 1.3 per cent for accountants and 0.7 per cent for civil engineers. Those are postings rather than jobs, so one role advertised on several boards counts more than once. The comparison still stands: software engineering is where AI has entered the job description first, and by a wide margin.

What clients get wrong is the level. Briefs increasingly ask for candidates who are "experts" in AI, meaning fluent across several tools and technologies, when what the role actually needs is an engineer who uses AI tooling well. The two are not the same population, and asking for the first while the work needs the second removes strong candidates before anyone has met them. It is the same underlying failure every other True Blue desk has reported this year: the brief describes an unrealistic combination instead of naming the problem the hire will own.

The scarcest profile the desk is currently searching against is a four-way combination, and three clients are asking for it at once: AI engineering expertise, software development depth, consulting or founding experience, and fluent English and Thai, on top of at least eight years. Candidates for that combination come from a very small number of places. The desk describes them as the top fraction of a per cent in the Thai market, plus Thai nationals currently working abroad who are open to coming home, plus long-standing personal connections and referrals. There is no list to search.

Brand is what loses the offer. Thailand has a large number of newly formed AI and technology startups, and the desk sees a persistent gap between what those businesses expect and what the market will give them. In one Head of Engineering search that ran for over a year, the client interviewed multiple candidates, reached offer twice, and secured neither. The budget was raised three times across that year and each offer was still not competitive enough at the point the candidate had to decide. That is the pattern to learn from: an unknown brand does not get to pay the market rate, and raising the number after a decline is slower and more expensive than starting at the right one.

What a competitive offer looks like now, in the desk's words: a startup needs to be around 30 per cent above the candidate's current base and to put equity on the table, because candidates still price a startup as risk, no brand, a heavier workload and a longer wait for a result. Established employers move at a 10 to 20 per cent uplift. These are desk observations from live H2 2026 searches, not measured figures, and there is no independent Thai source that measures job-change uplift to check them against. For context on the other side of the same question, Mercer puts the average 2026 salary increase for people who stay in their jobs in Thailand at 5.2 per cent, and the Thai HR association PMAT puts it at 4.40 per cent.

The desk's advice to a hiring manager is to be realistic and to be fast. Good software engineers have options. Run a streamlined process, keep expectations flexible, give feedback quickly, and hold the process to three or four interview rounds that are genuinely different from one another rather than repetitive. And the desk's contrarian answer is also its shortest: listen to the recruitment consultant.
